How to hire a GTM engineer

Hiring a GTM engineer starts with a decision that is easy to leave until last: which archetype you actually need. The title covers five priced archetypes whose median base pay runs from $135,000 to $218,750, so the choice is worth $83,750 and it gets made the moment the advert goes out, deliberately or not. Then budget the time. The median GTM engineer requisition takes 62 days to fill, and 30% are still open three months after posting.

First, check the seat already exists

You are ready for a GTM engineer when there is revenue systems work that nobody owns. Headcount and funding stage are not the signal, and neither is a competitor announcing a hire.

The test is what happens when the revenue stack breaks at five on a Friday. If the answer is a RevOps generalist who cannot read the code, or a sales leader patching it after hours, then somebody is already doing this job badly in the margins of another one. That is not the same as wanting to hire. Wanting to hire is a budget conversation. This is a 62-day one, and the work does not pause while you have it.

The honest counter-test matters just as much. If the work is one project with a defined end, you want a contractor and a specification, not a permanent hire. If nobody senior can review what gets built, you want an architect before you want a builder.

One structural fact makes this harder than it sounds. In Moody's benchmark, fewer than one in five GTM engineer roles report into an engineering function. The seat is usually created inside a go-to-market organisation, which is also where the advert gets drafted, and it shows.

Pick the archetype before you write the band

GTM engineer is one title covering several different jobs, and across the priced US roles in Steven Moody's benchmark the cheapest and dearest of them are $83,750 apart in median base pay. He sorted the roles by what the posting actually asked for, and priced five archetypes across the 235 that published a salary.

The same benchmark counts how often each one appears, over a wider set of 433 curated roles and collapsed into four buckets, because it counts the two engineer archetypes together there: RevOps operators 36%, software engineers 33%, outbound or growth operators 22% and data roles 8%. Note which way that cuts. The overall median lands at about $150,000, which is the RevOps figure, so quoting the headline median is the same as quietly budgeting for the most common archetype rather than the one you need.

Price the archetype you picked. The department this seat reports into is an accident of who had headcount that quarter, and it is the worst available guide to what the job pays. Set your band from the row you chose above, because a band under that row's median is advertising for a different job.

Check a live posting before you reuse a number from an old budget document, because the floor has moved. The $127,500 median still in circulation was measured on listings read through September 2025, and the three US bands listed in the sources below all start above it, the lowest at $150,000.

What the search actually costs in time

Budget about two months of empty seat, and treat that as the optimistic case. The median GTM engineer requisition takes 62 days to fill, over the filled requisitions in Steven Moody's benchmark. 30% are still open at three months, and 12.5% at four months.

Read the method before you use the number, because the bias in it runs against you. That distribution covers 40 requisitions that eventually filled. Roles that were never filled, or were quietly abandoned, are excluded from it. The benchmark says so itself: the figure is conservative by construction, and real time to fill is worse.

The seat is not slow to fill because your process is bad. It is slow because the people who can do this work are already employed, and there are more openings than there are of them.

Supply is the reason, and it is measurable. Comparing a trailing year of US postings against the candidate pool, there are 2.85 openings a year for every GTM engineer with Salesforce experience, 5.43 for AI agent skills and 5.85 for TypeScript. The same ratio across all of marketing is 0.02. The benchmark is careful to flag that broad title baselines are supply-capped and read as upper bounds, which means the true gap is wider than those numbers show, not narrower.

The scarcity has a blunter form. Across US profiles, 309 people with the GTM engineer title list a programming language at all. Demand went the other way: unique US GTM engineer postings, agencies excluded, rose from 16 in the twelve months to December 2024 to 402 in the twelve months to May 2026.

And the ones you do hire move. Around 26% of the GTM engineer pool changed jobs in the last 90 days, against 3% across marketing. The benchmark counts promotions and internal moves in that figure and calls it a ceiling on true departures, so treat it as the outer bound rather than an attrition forecast. It still means retention is part of the hiring plan, not a separate problem for later.

Four ways to fill the seat

Four routes fill this seat: hire, contract, embed, or grow one internally. They differ in who carries the risk while the seat is empty, and in how long empty lasts.

Contracting goes wrong in one specific way: a freelancer is contracted for work that is actually permanent. The systems outlive the contract, the contract ends, and nobody left in the building understands what is running. A defined project with an end date is a good contract. A revenue engine is not a project.

Embedding is the route that buys time rather than money. An engineer who is already employed and already trained starts before your search would have finished, which is the whole argument for it. It is the wrong answer when the work is genuinely permanent and strategic and you want the knowledge to compound inside your own payroll.

Growing one internally is cheapest on paper and slowest in practice. Start from the archetype you need. An operator has to learn to ship; an engineer has to learn what a pipeline report is for. The operator route is the one where the raw material may already be on your payroll, and it grows you toward the $150,000 row of that table rather than the $218,750 one.

The titles complicate the search itself. Growth engineer, marketing engineer and forward deployed engineer all describe overlapping work, and some of the best candidates are filed under one of those labels. Search the work, and run the other three titles through your applicant tracking system before you conclude that nobody applied.

How to tell a real one from a title

Ask for one system they shipped end to end, in production, with a number attached to it. Everything else in the interview is a follow-up to that question.

  • The shipped system. End to end means they owned ingestion through to the surface a rep or a marketer actually used. Answers built on the verb "supported" describe an operator working inside somebody else's build.
  • What would you deliberately leave manual? The most useful question on the list. Someone who would automate all of it has never been paged by any of it, and judgement about what to leave alone is the one thing here you cannot coach.
  • How would you debug it at two in the morning? This separates the person who built the system from the person who watched it get built. Vagueness about failure modes is the tell.
  • What broke, and what did you do about it? Every real system has an incident behind it. A candidate with no failures to describe has not run anything long enough for one.

There is a pricing signal worth knowing before you write the advert. In the same benchmark, roles that name Clay in the job description carry a median base of $148,174, against $165,000 for roles that do not, about $17,000 less. The benchmark reads that as a useful heuristic for which seat is actually being staffed: if the hire mainly has to operate the tool, the role sits nearer the operator archetype than the engineering one. The tool named in your advert is telling candidates which job you think this is.

The trap in the job description

The most expensive advert describes the operator archetype, prices the operator archetype, and asks for engines at the end of the requirements. It is common because the advert is usually written by the go-to-market organisation the role reports into, and on Moody's numbers fewer than one in five of these roles report into engineering. Three things make an advert honest. Name the archetype in the requirements, which is the part candidates actually read. State the band, because the candidates you want are already employed and will not run a four-stage process to find out what you were prepared to pay. Describe one system you want built in the first six months, which is both the clearest signal of the work and the fastest filter for people who cannot do it.

If that last one is hard to write, the problem is not the hire. It means the backlog has not been decided yet, and a GTM engineer is the most expensive possible way to find that out.
